Results indicated three broad conditions for structuring effective mentoring: 1) regular, proactive meetings; 2) engaging diverse groups of individuals within and outside of a department; and 3) leadership, resources, and philosophical support for professional development from departments and institutions. Within mentoring relationships, early career faculty would like a broader range of professional and career issues addressed. Although drawn from one discipline, the data suggest ways of improving mentoring practice in other fields. Des entretiens et un sondage ont été effectués de façon à évaluer les structures et le contenu d'un programme de mentorat et de conseil destiné aux nouveaux professeurs de géographie. Les résultats mettent en évidence trois grandes conditions permettant de structurer des programmes de mentorat efficaces: 1) des rencontres régulières et proactives; 2) la participation de divers groupes d'individus provenant du département et de l'extérieur de celui‐ci; 3) un soutien au développement professionnel en termes de leadership, de ressources et de philosophie de la part des départements et des institutions. A l'intérieur des relations de mentorat, les nouveaux professeurs préfèreraient qu'un éventail davantage varié de sujets liés à la profession ou à la carrière soient abordés. This case study describes the process of implementing a new mentoring model approach in an academic library, the Resource Team Model (RTM). The California State University, Long Beach (CSULB) Resource Team is an innovative model of mentoring, coaching, and training which includes a broader network of support for mentors and mentees.1 It is formed by a trinity of mentor librarians with different strengths who mobilize for six months to guide and support one new librarian. The main objectives of this model are to acclimatize the mentee to all areas of librarianship and to the culture of the new organization. The RTM ensures that new librarian mentees have the tools and support to move seamlessly into the fabric of the organization and to flourish professionally as they move towards tenure. The RTM approach is not a group mentoring, a mutual mentoring network, or a mentoring circle model as described in the literature. Hierarchical regression analyses on the data of 416 female and 594 male university members showed that mentoring was positively associated with intrinsic career success (i.e., career satisfaction and intrinsic job satisfaction). Several characteristics of developmental networking appeared to be associated with intrinsic career success, e.g. size of the advice network, range, emotional intensity, frequency of the contacts, and years acquainted. Moreover, some moderating effects of gender on the relationship between mentoring constellations and intrinsic career success were found, e.g. for size of the advice network, emotional intensity, and stability of the relationship. Implications of results and directions for future research are discussed. Qualitative methodologies are examined to determine relationships, and the methods used include interviews, questionnaires, and print and online surveys. Case studies from across the nation are analyzed and offered as evidence that mentoring does in fact work well in many academic libraries, but librarians should be mindful that these mentoring processes must be evaluated periodically to remain viable. Most of this mentoring research has been based on traditional, hierarchical mentor–protégé relationships in non-academic settings. We discuss why there is little empirical research on faculty mentoring and review changes in professors’ careers that necessitate a fresh look at this issue. We suggest that because of environmental changes, the traditional model of professors being guided throughout their careers by one primary mentor, usually the dissertation advisor, may no longer be realistic or desirable. Instead, professors may be better served by a portfolio of mentors (Baugh & Scandura, 1999; Higgins & Kram, 2001) who facilitate the protégé’s development of career competencies. Building on the work of intelligent careers (DeFillippi & Arthur, 1996), we examine how the career competencies of knowing why, how, and whom interact with learning demands to produce the need for faculty to develop multiple mentoring relationships across their academic career. One avenue for facilitating interaction between newcomers and academic veterans is to establish formal mentoring programs. In this case study, the formal mentoring relationship is examined as a means for understanding the socialization processes of new faculty members. Results suggest that mentoring relationships may facilitate socialization because they allow newcomers to establish interpersonal bonds and receive support and advice from experienced colleagues. Results also indicate, however, that the most important feature of mentoring may be accessibility.
